Self-Compassion for Leaders
Summary
This video-based online course will be part of a larger professional development program offered by The Compassionate Leadership Collective (CLC), a startup organization founded by Katie Goodling. I designed and developed Self-Compassion for Leaders, including 10 microlearning videos and 8 practice activity workbooks, in 12 weeks as my Master’s degree Capstone Project. The course educates leaders about self-compassion and equips them with the skills and tools to apply self-compassion practices to manage moments of stress in their roles at work.
Target Audience: Female-identifying corporate leaders (managers, mentors, executives, professional coaches, entrepreneurs etc.), high-achieving, perfectionist, Type A, Enneagram 1 & 3 personality profiles, individuals suffering from their inner critic
Responsibilities: Learning Analysis, Project Management, Instructional Design, Visual Design, Video Scripting & Production
Tools: Adobe Illustrator, Canva, Kajabi, Microsoft PowerPoint, GSuite
The Problem
The client, The Compassionate Leadership Collective, approached me to create a branded online course for busy female-identifying corporate leaders. The client worked with numerous high-performing women suffering from their own inner critic, maladaptive perfectionism, and symptoms of burnout. In particular, the client was looking for assistance translating her coaching expertise and unique self-compassion practices into actionable takeaways for her audience.
The Solution
My solution produced a self-paced online course hosted on the Kajabi platform. The course consists of 4 modules including an introduction to foundational concepts, 3 featured self-compassion practices, and 4 application-based lessons.
The solution included the following deliverables:
Project plan and scope document
Detailed work plan including weekly project timeline
Learning analysis
Design document
12 total lessons (split into 4 modules)
10 microlearning videos
8 practice activity workbooks

Project Plan
Given the scale, scope, and time constraints of this project, I applied an agile project management methodology to ensure all deliverables were completed in a timely manner. After the initial intake meeting with the client, I devised a thorough project plan and scope of work statement to document the project goals, objectives, and key deliverables.
The project plan and scope of work document included:
Project client and additional team members
Project purpose
Project goals
Project Objectives
Out-of-Scope specifications
Target Audience
Defined roles for all project stakeholders
Key deliverables
Resources needed
Major milestones
Assumptions and dependencies
Detailed work plan and weekly project timeline

Learning Analysis
To structure my work, I followed the the ADDIE instructional design model. After finalizing the project plan and scope of work with the client, I initiated the analysis phase. Results from learning analysis strongly informed the remainder of the course design and development. In fact, I found myself returning to my learning analysis research throughout the design and development of the project to ensure each piece of content was learner-centered and aligned to the desired learning and performance objectives.
My analysis identified the following:
Target audience profile (demographics, personality type(s), learner characteristics)
Current competencies
Learning goals
Learning and performance objectives
Learning and performance outcomes including intended competencies
Performance conditions
Knowledge gaps aligned to the learning and performance goals
Documentation of the data collection process
Design Document
After completing my research and analysis, I moved into the design phase. Given the target audience is pressed for time, I selected microlearning as the primary instructional strategy. This strategic design choice was made by placing myself in the seat of the learner. Since the intended learners are struggling to make time for themselves, let alone make time for personal development, I created lessons that could be consumed in short periods such as a quick break between meetings. In fact, I developed the instructional videos so that learners listening to the videos while multitasking could still benefit in addition to learners watching the full videos.
The design document specifies the following:
Major course objectives
Microlearning objectives
Modes of learning
Test specifications
Instructional strategy & theory
Course outline
Detailed outline for each lesson
To refine the curriculum, I broke each major learning and performance objective into microlearning objectives. This process helped me scaffold and chunk the course according to discrete sub-concepts.
The microlearning objectives are specified in the design document excerpt below.

Assessment and Learner Reflection
Although one learning goal is to produce basic comprehension of the topics of self-compassion and the inner critic, the remaining course goals are performance goals. The performance goals require learners to apply specific strategies and practices to manage their inner critic in order to enhance their wellbeing and leadership performance at work. In other words, learners must recognize their unique moments of need, and evaluate that moment of job-related stress from a self-compassionate perspective.
Given the performance goals are deeply personal, the learning outcomes for this course involve higher order cognitive competencies including application, analysis, synthesis, and evaluation (i.e., Bloom’s Taxonomy). Therefore, test specifications for this course involve open-ended response questions in the form of guided practice activities.
These open-ended response questions serve two purposes:
Learn, practice, and apply the practice activity
Instructions for each practice were provided through an introduction video, followed by text instructions on the practice activity document. Each activity features a worked example to guide learners through independent completion of the practice activity.
Serve as the assessment vehicle for the course
Ultimately, the practice activities enable learners to independently explore self-compassion practices at their own pace in a risk-free environment. These workbooks guide learners to identify and evaluate their moments of need, and apply relevant coping practices on the job.

Development
I determined the visual direction by pulling the font choice and colors from previous branded content. To confirm the client was comfortable with the overall look and feel of the videos, I created a draft of the first video in Microsoft PowerPoint. Once we confirmed the visual design, I proceeded with development.
I developed the videos for this project using Microsoft PowerPoint, Adobe Illustrator, and Canva. I sourced graphics from Canva Pro and Freepik.com and edited them in Adobe Illustrator to create custom graphics. To create the videos, I leveraged custom graphics, text, animations, and slide transitions. For each video, I developed a script and created the visuals based on the script and design considerations specified in my design document.
Ultimately, each lesson includes the following assets:
Video-based lesson
Instructional text
Practice activity workbook available via downloadable PDF or GoogleDoc
Visual Mockups (Lesson 1)

Content Samples
Overall, I am extremely pleased with the final outcome of this project. The final course featured 12 total lessons split into 4 modules, including 10 microlearning videos. Due to the proprietary nature of the course content, I can only share a small sample of the content I developed for this project. Additional work samples are available upon request.

Results
Altogether, the project was well received by both the client and instructional design community. Since the course has not launched yet, I have not evaluated the effectiveness of the program. However, the client shared the following testimonial about my contributions on the project.
Katie Goodling | Founder and CEO, Compassionate Leadership Collective
“Erin was an incredible L&D consultant for the Compassionate Leadership Collective. She developed a learning series for us to help leaders in various corporate settings cultivate more self-compassion on the job to reduce stress, burnout, and anxiety.
From start to finish, she was organized and kept us informed of all of the various moving pieces of the project. She was also very kind and gracious in following up with us when she needed something to push the project forward, and it was in those moments that you could really tell how much she cared about the success of the project.
From a client communication and project management perspective, everything was crystal clear, logical, and well thought out. In the actual learning content, the videos, scripts, workbooks, and activities were perfectly on-brand with the CLC. They were also engaging and encouraged some on-the-job learning for our clients, which is crucial to behavior change and self-care at work. The finished product is better than we could have imagined, and Erin was the driving force behind that.”
